5 Signs Your ATS Data Needs a Refresh

Your ATS is only as good as the data inside it. Most recruitment teams know, on some level, that their database is not in great shape. But the full cost of bad data — lost placements, wasted outreach, missed reactivations — rarely gets calculated. It should.

Data quality is not an operational housekeeping issue. It is a revenue issue. Every inaccurate record is a candidate you cannot reach, a placement you cannot make, and a competitive advantage you are handing to a firm whose database is cleaner than yours. The five signs below are the most common indicators that your ATS data has drifted past the point where it is working for you.

1. Your email bounce rate is higher than 10%

If more than one in ten emails to your database bounces, you are not just experiencing a deliverability problem. You are signalling to email providers that your sending practices are poor. Over time, this damages your domain reputation and affects your ability to reach even the candidates with valid addresses. Professional contact data degrades at a rate of approximately 25–30% per year. A database that has not been enriched in three years may be 60–70% inaccurate.

The practical consequence is significant. A damaged sender reputation means your outreach lands in spam folders, even for candidates who would genuinely welcome hearing from you. Recovering domain reputation once it is damaged takes months. Preventing the damage through regular enrichment takes minutes.

2. Candidates are still showing jobs they left years ago

Outdated job titles and employers are not just cosmetically wrong. They break your ability to search and segment your database meaningfully. If a candidate who is now a senior leader is still tagged as a graduate trainee in your ATS, they will never surface for senior roles. This is one of the most common and costly forms of data decay in recruitment databases.

The issue compounds over time. A database with three years of unupdated records will have a significant proportion of candidates who are misclassified by seniority, sector, or skills. The consequence is not just missed searches. It is an entire layer of experienced, placeable candidates sitting invisibly in your system, generating no return on the time originally invested in building those relationships.

3. You're finding candidates on LinkedIn that aren't in your ATS

If you regularly discover strong candidates via LinkedIn search who are already in your database but did not surface in your ATS search, your records are incomplete. Missing skills, qualifications, or role history means your search logic cannot find people you already own. You are essentially paying to acquire candidates twice.

This is also a signal about database trust. When recruiters find that LinkedIn gives them better results than their own ATS, they stop using the ATS as a sourcing tool. The database becomes a record system rather than a competitive asset, and the firm loses one of its most valuable sources of differentiation.

4. Your team avoids the database and goes straight to job boards

When recruiters stop trusting their ATS and default to paid job board searches first, it is a clear sign the database has lost its value as a sourcing tool. This is expensive, both in direct cost and in the time spent reprocessing candidates who should already be profiled.

A well maintained database should be the first place recruiters look, not the last. The firms that have invested in keeping their ATS current find that internal sourcing regularly outperforms external channels, with shorter time to shortlist, higher response rates from candidates already familiar with the firm, and no cost per application.

5. You can't reliably segment by current employment status

Knowing who in your database is actively looking versus passively open versus recently placed is one of the most valuable targeting capabilities a recruiter can have. If you cannot answer that question accurately, your outreach is untargeted and your response rates will reflect it.

Employment status is one of the fastest changing fields in any candidate record. People find new roles, leave roles, get made redundant, and return to the market in patterns that are difficult to track manually. AI enrichment tools that monitor live signals — LinkedIn activity, job board registrations, company announcements — can keep this field current automatically, enabling recruiters to reach the right people at exactly the right moment in their career.

How often should you enrich your data?

The professional world moves quickly. People change jobs, get promoted, relocate, update their contact details, and develop new skills. The generally accepted guidance is to enrich your ATS data at minimum annually, but for high volume desks or candidate heavy databases, quarterly enrichment is more appropriate. Some AI powered enrichment tools can now run continuous enrichment in the background, keeping records current without any scheduled effort at all.

The cost of continuous enrichment is typically a fraction of the placement value it unlocks. One reactivated candidate from a previously invisible database record can generate a return that covers months of enrichment investment.

Data quality is a revenue question, not an operations question

Modern enrichment tools can scan your ATS, cross reference live data sources, and update records automatically, without anyone on your team touching a spreadsheet. The ROI is typically visible within weeks: higher deliverability, better search results, and placements from candidates who were already in the database but previously invisible.

Firms that treat data quality as a strategic priority rather than a maintenance task find that their investment in enrichment pays back many times over in placements they would otherwise have missed. A database with 80% accurate records will consistently outperform one with 50% accuracy, not just in search results but in outreach response rates, reactivation conversions, and overall desk throughput.
